Abstract
Birçok araştırmacı, organizasyonun insan unsurunu kaybetmesine neden olan iş rolü stres etkenlerini incelemekle göstermiştir. Birçok kurumda iş rolü stres etkenleri, işten ayrılma niyeti ve iş tatmini üzerine artan çalışmalara ve ilgiye rağmen, Türkiye'deki Arap TV kanalları sektöründe iş rolü stres etkenleri üzerine yapılan çalışmalar henüz başlangıç aşamasındadır. Dolayısıyla bu araştırmanın amacı, Türkiye'deki Arap TV kanallarında çalışanların işten ayrılma niyetleri üzerindeki iş rolü stresörlerinin etkisini bilmektir. İkincisi, Türkiye'deki Arap TV kanallarında çalışanlar arasında iş rolü stres etkenleri ile işten ayrılma niyeti arasındaki ilişkide iş tatmininin aracı bir rol oynayıp oynamadığını anlamaya çalışmak. Bu çalışmada benimsenen yöntem niceliksel yöntem olup, bu çalışmada 420 anketten oluşan rastgele bir örneklemin katılımıyla birincil veriler toplanıp dağıtılmış ve toplam 342 anket elde edilmiştir. Temizleme aşamasından sonra toplam 34 anket eksik olması ve bir kısmının tutarsız olması nedeniyle değerlendirme dışı bırakıldı. Böylece, veri analizi için toplam 308 anket gönderilmiş ve hipotezleri ve önerilen kavramsal çerçevenin performansını doğrulamak için bu araştırma, moment yapılarının analizini (SmartPLS) versiyon 3 uygulayan Yapısal Eşitlik Modellemesi (SEM) yöntemini benimsemiştir. Ölçme modeli veya doğrulayıcı faktör analizi (CFA) ve yapısal model olarak tanımlanan iki tür modeli içeren bir yapısal eşitlik modeline sahiptir. Çalışmada bir takım sonuçlara ulaşılmış olup bunlardan en önemlisi, Türkiye'deki Arap TV kanallarında iş rolü stres etkenleri ile işten ayrılma niyetinin birbiriyle pozitif bir ilişkiye sahip olduğu ve iş gerekliliklerinin belirlenen limitleri aşması durumunda iş rolü stres etkenlerinin olumsuz sonuçlara yol açtığıdır. çalışanların yetenekleri. Many researchers have been interested in studying work role stressors that cause the organization to lose its human element. Despite the increasing studies and interest in studying work role stressors, intention to leave, and job satisfaction in many institutions, the study of work role stressors in the sector of Arab TV channels in Turkey is still at an early stage. Thus, the aim of this research comes first to know the effect of work role stressors on the intention to leave the employees the Arab TV channels in Turkey. Second, trying to figure out whether job satisfaction plays a mediating role in the relationship between work role stressors and turnover intention among employees of Arab TV channels in Turkey. The method adopted in this study was the quantitative method, and the primary data were collected and distributed with the participation of a random sample of 420 questionnaires in this study, and a total of 342 questionnaires were retrieved. After the clean-up phase, a total of 34 questionnaires were excluded because they were incomplete and some of them inconsistent. Thus, a total of 308 questionnaires were submitted for data analysis, and to confirm the hypotheses and the performance of the suggested conceptual framework, this research has adopted the Structural Equation Modelling (SEM) method applying analysis of moment structures (SmartPLS) version 3, which has a structural equation model that includes two kinds of models, identified as the measurement model or confirmatory factor analysis (CFA), and the structural model. The study reached a set of results, the most important of which is that work role stressors and the turnover intention in Arab TV channels in Turkey have a positive relationship with each other, and that work role stressors have negative consequences if the job requirements exceed the capabilities of the employees. The study also showed that the job satisfaction intervention as a partial mediator between work role stressors and turnover intention had an effective and positive role, and its partial mediation in the relationship between work role stressors and turnover intention among employees in Arab TV channels in Turkey was positive. The study suggested that managers should identify effective strategies and solutions to address workplace issues promptly. Additionally, they should create conducive conditions that foster productivity, prioritize organizational support, and efficiently manage it. These efforts aim to minimize work role stressors and the intention of turnover while enhancing the level of job satisfaction.
