Abstract
Cerrahi Yoğun Bakım Ünitesinde Çalışan Hemşirelerin İş Analizi İnsan kaynağı planlamasıyla kurumun ihtiyaç duyacağı personelin özelliklerin belirlenmesi ve personel seçiminin ona göre yapılması gerekmektedir. Bu planlamayla örgüt için gerekli ve yeterli insan gücü gereksinimin ve ondan nasıl yararlanılacağını önceden belirlenmiş olur. Bunun için insan kaynakların bir yöntemi olarak iş analizi çalışmaları yapılması gerekmektedir. Bu çalışma İstanbul Avrupa yakasında bulunan özel bir hastanenin cerrahi yoğun bakım ünitesinde çalışan hemşirelerin iş analizi ve iş yükünü belirlemek amacıyla analitik ve tanımlayıcı olarak yapılmıştır. Çalışmanın verileri 10-24 Ekim 2016 tarihleri arasında Cerrahi Yoğun Bakım Ünitesinde sürdürülen hemşirelik faaliyetleri belirlenmiş, burada görev yapan 10 hemşirenin günlük faaliyetleri gözlemlenerek, her bir faaliyete ne kadar vakit ayırdığı kronometreyle ölçülerek kayıt edilmiştir. Verilerin ortalama süreleri, tekrarlanma sıklıkları, her faaliyetin uzman görüşü doğrultusunda belirlenen faaliyet alanlarına % olarak etkisi ve Hemşirelik Yönetmeliği doğrultusunda hemşirenin kendi kararı, hekim kararı veya ortak çalışma ile gerçekleştirdikleri faaliyetlere ayrılan sürelerin toplam ağırlık değerleri ölçülmüştür. Araştırmadan elde edilen bu veriler, Super Decisions ve Microsoft Excel 2010 versiyonu kullanılarak analiz edilmiştir. Hemşirelerin iş yükünce ilişkin bulguların tespit edilmesi amacı ile ANP yöntemi kullanılmıştır. Çalışmada, geliştirilen iş analiz formunda iş tanımı yapılmış ve iş gerekleri belirlenmiştir. Sonuç olarak; Cerrahi Yoğun Bakım Ünitesi'nde çalışan hemşirelerin iş yüklerinin fazla olduğu görülmüştür. Bakımın kalitesini arttırmak için hemşirelerin iş analizlerinin yapılıp iş yüklerinin belirlenmesi ve hasta/hemşire oranının dengelemeye yönelik düzenlemelerin yapılması önerilmektedir. Work Analysis of Nurses Working in General Surgery Intensive Care Unit Through human resources planning, it is needed to identify the kind of staff the institution needs and to do the hiring accordingly. Via this planning, the amount of workforce required for the organization and ways to benefit from it are determined in advance. To accomplish this, work analysis studies need to be practiced as a mean of human resources methods. This analytical and descriptive research is executed to determine the workload of nurses working in private hospital European Side of Istanbul, Surgical Intensive Care Unit and realize the relevant work analysis. The data of the study is collected between 10nd - 24th October, 2016. After the nursing activities performed in Surgical Intensive Unit are listed, 10 nurses' daily activities in the unit are tracked and the time spent for the activities are measured using stopwatch. Average durations; frequencies; effect percentages of each activity to areas of activities (each determined by expert opinion) and total weightings of durations reserved by activities executed on nurses' own initiative, doctors' initiative or cooperatively in accordance with Nursing Regulations are measured. These data gathered from the research are analysed using Microsoft Excel 2010 and the 'Super Decisions' software. The ANP method is used to collect the data concerning nurses' workload. The description and specifications of the job are identified in the 'form of work analysis,' developed in the study. As a result, it is concluded that the nurses working in Surgical Intensive Care Unit have excessive workload. To increase the quality of care, practising workload of the nurses via work analysis and making regulations towards maintaining patient/nurse ratio are suggested.
