Abstract
Bu çalışma hemşirelerdeki rol belirsizliği ve rol çatışmasının örgütsel sessizliğe etkisini araştırmak için tanımlayıcı nitelikte yapılmıştır. Örneklemi İstanbul'daki bir eğitim araştırma hastanesinde çalışan, araştırmaya katılmaya gönüllü 200 hemşire oluşturdu. Verilerin toplanmasında 11 soruluk sosyo-demografik bilgiler formu, Hemşireler İçin Rol Çatışması ve Rol Belirsizliği Ölçeği ve Örgütsel Sessizlik Davranışı Ölçeği kullanıldı. Araştırmada elde edilen veriler bilgisayar ortamına aktarılarak analiz edildi. Verilerin değerlendirilmesinde tanımlayıcı istatistiksel yöntemler olarak sayı, yüzde, ortalama, standart sapma analizleri ile karşılaştırma ve korelasyon testleri kullanıldı. Araştırmaya katılanlar çoğunlukla kadın, bekar, çocuğu olmayan, lisans mezunu, mesleği kendi isteğiyle seçen, vardiyalı çalışan ve geliri giderinden az olan hemşirelerdi. Katılımcıların ölçek skorları değerlendirildiğinde rol çatışması skorlarının 11,08 (Ss:6,29), rol belirsizliği skorlarının ise 8,22 (Ss:5,14) olduğu bulundu. Örgütsel sessizlik ölçeği skor ortalamalarının 2,59 (Ss:0,73) olduğu, en yüksek ortalama skoru Kabullenici sessizlik alt boyutundan aldıkları [3,20 (Ss:1,09)], en düşük ortalama skoru ise Korkuya dayalı sessizlik alt boyutundan aldıkları [2,18 (Ss: 0,80)] belirlendi. Rol belirsizliği ile örgütsel sessizlik davranışı ölçeği ve sessizlik iklimi, korkuya dayalı sessizlik alt boyut puanları arasında negatif yönde istatistiksel olarak anlamlı, ancak oldukça zayıf ilişki olduğu saptandı (p<0,05). This study was conducted as a descriptive study to investigate the effect of role ambiguity and conflict on nurses' organizational silence. The sample consisted of 200 nurses working in a training and research hospital in Istanbul and volunteering to participate. An 11-question socio-demographic information form, Role Conflict and Role Ambiguity Scale for Nurses, and Organizational Silence Behavior Scale were used to collect data. The data obtained in the research were analyzed by transferring them to the computer environment. In the data evaluation, number, percentage, mean, standard deviation analyses, comparison, and correlation tests were used as descriptive statistical methods. The participants in the research were primarily female, single, childless undergraduate graduates, who chose the profession voluntarily, worked in shifts and had less income than expenses. When the scale scores of the participants were evaluated, it was found that the role conflict scores were 11.08 (Sd:6.29), and the role ambiguity scores were 8.22 (Ss:5.14). The organizational silence scale mean score was 2.59 (Sd:0.73), the highest average score they got from the Accepting silence sub-dimension [3.20 (Ss: 1.09)], the lowest average score they got from the fear-based silence sub-dimension. [2.18 (Sd: 0.80)] was determined. It was found that there was a statistically significant but very weak negative correlation between role ambiguity and organizational silence behavior scale and silence climate, fear-based silence sub-dimension scores (p<0.05).
