Abstract
Araştırmanın amacı, etik liderlik ile çalışan sadakati arasındaki ilişkide örgütsel adaletin aracılık rolünü araştırmaktır. İlgili yazında, etik liderlik ile çalışan sadakati arasındaki ilişkide örgütsel adaletin aracılık rolünü inceleyen sınırlı sayıda çalışma mevcuttur (Fan et. al., 2021). Fan.et. al. (2021)'ın çalışmasında örgütsel adalet tek bir boyut olarak ele alınmıştır. Bu tez çalışmasında ise örgütsel adalet tüm boyutlarıyla ele alınarak hangi boyutun etik liderlik ile çalışan sadakati arasındaki ilişkiye aracılık ettiği araştırılmaktadır. Bu açıdan, bu çalışma diğer çalışmadan farklılaşmıştır. Bu çalışmada, 'Sosyal Takas Teorisi'nden yola çıkılarak etik liderlik ile çalışan sadakati arasındaki ilişki incelenmektedir. Bankacılık sektöründe geçmiş yıllarda yaşanan etik ihlallerden ötürü etik liderlik çoğunlukla bankacılık sektöründe araştırılmaktadır. Bu kapsamda, bu tez çalışması bankacılık sektöründeki 377 banka çalışanı üzerinde yapılmıştır. Araştırmada nicel araştırma yöntemleri kullanılmış ve veri analizinde Smart PLS'den yararlanılmıştır. Bulgular, etik liderlik ile çalışan sadakati arasındaki ilişkiye dağıtım adaletinin, işlemsel ve kişiler arası adaletin aracılık ettiği, bilgisel adaletin ise bu ilişkiye aracılık etmediğini ortaya koymuştur.
The purpose of the research is to investigate the mediating role of organizational justice in the relationship between ethical leadership and employee loyalty. In the relevant literature, there are a limited number of studies examining the mediating role of organizational justice in the relationship between ethical leadership and employee loyalty (Fan et. al., 2021). In Fan.et. al. (2021)'s study, organizational justice was considered as a single dimension. In this thesis study, organizational justice is discussed in all of its dimensions and it is investigated which dimension mediates the relationship between ethical leadership and employee loyalty. In this respect, this study differs from other studies. In this study, the relationship between ethical leadership and employee loyalty is examined based on the 'Social Exchange Theory'. Due to the ethical violations experienced in the banking sector in the past years, ethical leadership is mostly researched in the banking sector. In this context, this thesis study was conducted on 377 bank employees in the banking sector. Quantitative research methods were used in the study and SmartPLS was used in data analysis. The findings revealed that the relationship between ethical leadership and employee loyalty is mediated by distributive justice, procedural and interpersonal justice, but informational justice does not mediate this relationship.
