Abstract
Bu çalışma; Batı Şeria'daki Filistin Üniversitesinde dönüşümcü liderliğin dört boyutunun (ideal etki, entelektüel simülasyon, ilham verici motivasyonlar ve bireysel düşünce) güçlendirmenin ve örgütsel vatandaşlık davranışının beş boyutu (özgecilik, nezaket, sportmenlik, vicdan farkındalığı ve erdemli vatandaşlık) üzerindeki etkisini araştırmayı amaçlamaktadır. Çalışma Batı Şeria'daki Filistin Üniversitelerindeki çalışanlara uygulanmış, 400 anket dağıtılmış ve %96 oranda 382 geri toplanan anket analize tabi tutulmuştur. Çalışma sonucunda örneklem bağlamında; Dönüşümcü Liderliğin, güçlendirme ve örgütsel vatandaşlık davranışı üzerinde anlamlı bir etkisinin olduğu belirlenmiştir. Dönüşümcü liderliğin güçlendirme üzerinde anlamlı bir etkisinin olduğu görülmüştür. Güçlendirmenin dönüşümcü liderlik ile örgütsel vatandaşlık davranışı arasındaki ilişki üzerine kısmi bir aracılık etkisine de sahip olduğu da bulunmuştur. Sonuç olarak dönüşümcü liderliğin, takipçileri çeşitli eylemlere dahil ederken örgütsel vatandaşlık davranışını geliştirdiğini ampirik bir çalışmayla ortaya konulmuştur. Yöneticilere çalışanlarının daha hevesli olmalarını ve onların kendilerine olan güvenlerini artırarak çalışmalarını sağlayacak dönüşümcü liderliği benimsemelerini öneriyoruz. Filistin Üniversiteleri'ndeki çalışanlar arasında, onları teşvik eden ve örgütsel vatandaşlıklarını geliştiren değerleri gelenekler aracılığıyla geliştirmeleri, güçlendirme kültürünü yaygınlaştırmaya çalışmaları tavsiye edilmektedir. This study aims to explore the impact of transformational leadership and its four dimensions (ideal influence, intellectual simulation, inspirational motivations, and individual consideration) on empowerment and organizational citizenship behaviour in its five dimensions (altruism, courtesy, sportsmanship, conscience awareness and virtue of citizenship) in Palestinian universities in the West Bank. A descriptive analytical method was used where the study population was selected from the employees in the Palestinian universities in the West Bank, where the researcher relied on the questionnaire as a main tool for data collection and 400 questionnaires were distributed to academics and workers in Palestinian universities, and 382 questionnaires were retrieved at a rate (96%). The study reached the following conclusions: Transformational leadership has a significant positive impact on Organizational Citizenship behaviour of the subordinates-as previous and current studies mention. Empowerment of the employees has a partial mediation on the relationship between transformational authority and OCB. The results revealed that transformational leadership, when engaging followers in various actions, enhances organizational citizenship behaviour. There is a noteworthy connection between transformational authority and mental strengthening. Recommendations: We suggest administrators to take advantage of their followers by enhancing their self-confidence to commit to work and make them more enthusiastic. Work to spread the culture of administrative empowerment among workers in the Palestinian universities through the promotion of values and traditions that urge it, which enhances their organizational citizenship.
