Hemşire hemşire işbirliğinin örgütsel bağlılıkla ilişkisi
Abstract
Bu çalışma, hemşireler arasındaki işbirliğinin örgütsel bağlılıkla ilişkisini değerlendirmek amacıyla tanımlayıcı olarak gerçekleştirilmiştir. Araştırmanın evrenini, 1 Ağustos 2019 itibarı ile Kocaeli'ndeki bir üniversitehastanesinde en az 1 yıl süre ile çalışmakta olan 680 hemşire oluşturmaktadır. Çalışmanın örneklemi alfa 0,05 hata katsayısı için %95 güven aralığında çalışma minimum 246 olarak belirlenmiş, çalışma 248 hemşire ile tamamlanmıştır. Veriler, tanımlayıcı form, Hemşire Hemşire İşbirliği Ölçeği ve Örgütsel Bağlılık Ölçeği ile elde edilmiştir. Çalışma verileri raporlanırken minimum, maksimum, ortalama, standart sapma, frekans ve yüzde kullanıldı. Nicel değişkenler arasındaki ilişki düzeyinin belirlenmesinde Pearson korelasyon analizi kullanıldı. Ölçeklerin iç tutarlılık düzeylerinin belirlenmesinde Cronbach alfa katsayısı kullanıldı. Katılımcıların yaşları 20 ile 46 yıl arasında, çoğunluğun kadın, evli, lisans mezunu olduğu görülmüştür. Çalışmada hemşireler arası işbirliğinin alt boyutlarının puan ortalaması incelendiğinde ortalamanın üzerinde düzeyde işbirliğine yatkın oldukları belirlenmiştir. Hemşirelerin en çok profesyonellik özelliklerinin olduğu, problem çözme özelliklerinin ise en düşük olduğu görülmüştür. Örgütsel bağlılık alt boyutlarının incelenmesi sonucunda; en yüksek puanı devam bağımlılığı alırken en düşük puanı normatif bağlılık almıştır. Çalışanların örgüte bağlılıkları arasında ortalamanın çok az üzerinde alınan puan, kurumda örgütsel bağlılığın orta düzeyde olduğunu göstermektedir. Anketlerden alınan cevaplara göre hemşirelerin kendi çalıştıkları birimleri sahiplendiği, işbirliğine ekip içinde önem verdiği ancak kurum bazında düşünüldüğünde kurumu yeterince sahiplenmediği, örgüt kültürünün gelişmediği, memnuniyetsiz oldukları anlaşılmıştır. Araştırma sonuçlarına göre, hemşire, yönetici ve araştırmacılara, işbirliği, örgütsel bağlılığı desteklemelerine yönelik öneriler sunulmuştur. This study was carried out descriptively to evaluate the relationship between nurses' collaboration with organizational commitment. The study population consists of 680 nurses who have been working at a university hospital in Kocaeli, for at least one year as of 1 August 2019.The sample of the study was determined to be a minimum of 246 at 95% confidence internal for alfa 0,05 error coefficent, the study was completed with 248 nurses. The data were obtained with the descriptive form, the Nurse-Nurse Collaboration Scale, and the Organizational Commitment Scale. While reporting the study data, minimum, maximum, mean, standard deviation, frequency, and percentage were calculated. Pearson correlation analysis was used to determine the level of relationship between quantitative variables. Cronbach alpha coefficient was used to determine the internal consistency levels of the scales. Most of the participants were between 20 and 46 years old, women, married, and undergraduate graduates. When the average score of sub-dimensions of the Nurse-Nurse Collaboration Scale was examined, it was determined that nurses were prone to the collaboration above the average level. It has been observed that nurses have the most professional characteristics, and their problem solving characteristics are the lowest. Because of the examination of organizational commitment sub-dimensions, Continuation addiction got the highest score, while normative commitment got the lowest ones. A score slightly above the average among employees' commitment to the organization indicates that organizational commitment is at a moderate level in the institution. According to the answers received from the questionnaires, it was understood that the nurses own the units they work with, attach importance to cooperation within the team. Still, when considered based on the institution, they do not hold the institution sufficiently, the organizational culture is not developed, and they are dissatisfied. According to the results of the research, suggestions were presented to nurses, administrators, and researchers to support cooperation and organizational commitment.
