Psikolojik tacizin iş yeri sosyal cesaretine etkisi: Bir özel hastane örneği
Abstract
Sağlık çalışanlarında yaşanan psikolojik taciz, iş yerindeki çatışmaların artmasını, ekip çalışmasının azalmasını sağlık profesyonellerin iletişim becerilerini, iş birliğini ve genel iş verimliliğini etkileyebilirken, hasta açısından psikolojik tacizin tedavi sürecine yanlış teşhis, hasta bakım kalitesizliği, malpraktis gibi sonuçlara neden olabilmektedir. Bu durum da sağlık çalışanının inancını, etik algısını, inisiyatif alma gücünü etkileyerek işyerindeki sosyal cesaretini azaltabileceğine ilişkin fikir vermektedir. Buradan yola çıkarak sağlık çalışanlarındaki psikolojik taciz durumunu ve işyeri sosyal cesaret düzeylerini tespit etmek ve psikolojik tacizin işyerindeki sosyal cesaretlerine etkisini incelemek araştırmanın amacıdır. Karadeniz Bölgesi'ndeki bir özel hastanede çalışan 127 sağlık çalışanında gerçekleştirilen ve kesitsel dizayna sahip bir anket çalışmasıdır. Verilerin analizinde temel hipotezi test etmek için çoklu doğrusal regresyon analizinden yararlanılmıştır. Katılımcıların iş yerindeki psikolojik tacize uğrama düzeylerinin ortanın altı, iş yeri sosyal cesaretlerinin de ortanın üstü düzeyde olduğu belirlenmiştir. Sağlık çalışanlarında psikolojik tacizin işyeri sosyal cesareti üzerinde etkisinin bulunmadığı saptanmıştır. Diğer taraftan işten ayrılmaya niyetli olanların olmayanlara göre, erkeklerin kadınlara göre, hekim ve hemşirelerin diğer görevdeki kişilere göre psikolojik taciz durumlarının yüksek olduğu belirlenmiştir. Ayrıca çalışma arkadaşlarıyla iyi geçinenlerin işyeri sosyal cesaretlerinin yüksek olduğu görülmüştür. Hastaneler ve sağlık kuruluşları, psikolojik tacizin önlenmesi ve azaltılması için politikalar ve uygulamaların geliştirmesinin gerekli olduğu, çalışanların psikolojik tacizle başa çıkma becerilerini geliştirmeye yönelik eğitim ve destek sağlanması gerektiği görülmüştür. Sağlık çalışanları arasında olumlu çalışma ortamları ve iletişim becerilerini teşvik eden programlar uygun olacaktır. İşten ayrılmayı düşünenlerin nedenlerini anlamak ve bu nedenleri ele almak için düzenli geri bildirim ve açık iletişim kanalları sağlanmalıdır. Psikolojik tacizin işyeri sosyal cesaretine etkisinin araştırıldığı farklı gruplarda başka çalışmaların yapılması önerilmektedir. THE EFFECT OF PSYCHOLOGICAL HARASSMENT ON WORKPLACE SOCIAL COURAGE: A PRIVATE HOSPITAL EXAMPLE Psychological harassment experienced by healthcare workers can increase workplace conflicts, reduce teamwork, and affect healthcare professionals' communication skills, collaboration, and overall work productivity. From the patient's perspective, psychological harassment can lead to consequences such as misdiagnosis, poor quality of patient care, and malpractice. This situation also suggests that it can affect healthcare workers' beliefs, ethical perception, and initiative-taking abilities, reducing their social courage in the workplace. Based on this, the study aims to determine the situation of psychological harassment among healthcare workers and to investigate its effect on their workplace social courage levels. The study is a cross-sectional survey conducted with 127 healthcare workers in a private hospital in the Black Sea Region. Multiple linear regression analysis was used to test the main hypothesis in the data analysis. It was determined that the participants' exposure to psychological harassment at work was below average, while their workplace social courage was above average. It was found that psychological harassment had no effect on workplace social courage among healthcare workers. On the other hand, it was determined that the psychological harassment levels were higher for those intending to leave their job compared to those who did not, for men compared to women, and for physicians and nurses compared to other staff. Furthermore, it was observed that those who got along well with their colleagues had higher workplace social courage. It was concluded that hospitals and healthcare institutions should develop policies and practices for the prevention and reduction of psychological harassment, and support and training should be provided to improve employees' coping skills with psychological harassment. Programs that promote positive working environments and communication skills among healthcare workers would be appropriate. Regular feedback and open communication channels should be provided to understand and address the reasons for those considering leaving their job. Further studies investigating the effects of psychological harassment on workplace social courage in different groups are recommended.
