Abstract
Bu çalışma, yoğunlukları farklı olan ve çalışan fizyoterapist sayısına göre farklılıklar gösteren Ankara İli Kamu Hastanelerinde görev yapan Fizyoterapistlerin kişi-örgüt uyumu ve tükenmişliklerinin işten ayrılma niyeti üzerine olan etkisini belirlemek amacıyla yapıldı. Çalışmanın evrenini Ankara İli merkez ilçelerinde yer alan ve İl Sağlık Müdürlüğüne bağlı 11 Eğitim ve Araştırma Hastanesi, 7 Devlet Hastanesi ve 1 Ankara Şehir Hastanesinde görev yapmakta olan 251 fizyoterapist oluşturmaktadır. Örnekleme alınacak fizyoterapistler 152 kişi olarak belirlendi. Verilerin toplanmasında ilk bölümde 16 sorudan oluşan sosyo-demografik veriler; ikinci bölümde Maslach Tükenmişlik Ölçeği ve Kişi-Örgüt Uyumu ile İşten Ayrılma Niyeti Ölçeği kullanıldı. Verilerin belirli değişkenlere göre (cinsiyet, yaş, medeni durumu, çalışma statüsü, meslekte çalışma süresi gibi) nasıl değiştiğini değerlendirmek için; bağımsız iki grup için t testi, ikiden fazla grup için Tek Yönlü Varyans Analizi-ANOVA testi kullanılmış, p<0.05 düzeyi anlamlı olarak kabul edilmiştir. Gruplar arası farklılıkların tespit edilmesinde Post-Hoc testi kullanılmıştır. Araştırmada katılımcıların duygusal tükenme, kişi-örgüt uyumu, işten ayrılma niyetinin orta seviyede, duyarsızlaşma düzeylerinin düşük seviyede, kişisel başarı tükenmişlik düzeyinin ise yüksek seviyede olduğu tespit edilmiştir. Tükenmişlik ile kişi-örgüt uyumu arasında negatif ve anlamlı ilişki olduğu, tükenmişlik ile işten ayrılma niyeti arasında pozitif ve anlamlı ilişki olduğu bulunmuştur. Buna bağlı olarak fizyoterapistlerin mesleki tükenmişlik düzeylerini en aza indirmeye yönelik uygulamalar yürütülebilir.
This study was carried out to determine the effect of person-organization harmony and burnout on intention to leave the job of Physiotherapists working in Ankara Province Public Hospitals, whose densities are different and differ according to the number of physiotherapists working. The population of the study consists of 251 physiotherapists working in 11 Training and Research Hospitals, 7 State Hospitals and 1 Ankara City Hospital, which are located in the central districts of Ankara and affiliated to the Provincial Health Directorate. Physiotherapists to be sampled were determined as 152. In the collection of data, socio-demographic data consisting of 16 questions in the first part; In the second part, Maslach Burnout Scale, Person-Organization Fit and Intention to Leave Scale were used. In order to evaluate how the data changes according to certain variables (such as gender, age, marital status, employment status, length of work in the profession); The t-test for two independent groups and the One-Way Analysis of Variance-ANOVA test for more than two groups were used, and the p<0.05 level was accepted as significant. Post-Hoc test was used to determine the differences between the groups. In the study, it was determined that the participants had a moderate level of emotional exhaustion, person-organization harmony, intention to leave, low level of depersonalization, and high level of personal achievement burnout. It was found that there was a negative and significant relationship between burnout and person-organization fit, and a positive and significant relationship between burnout and intention to leave. Accordingly, practices can be carried out to minimize the occupational burnout levels of physiotherapists.
