The Effect of Gender Discrimination in Working Life on Organizational Results: a Study in the Textile Sector in Istanbul Province
Abstract
Cinsiyet ayrımcılığı, cinsiyet farklılığına dayalı olarak kişiler arasında eşitlikçi ve adaletli olmayan davranışların sergilenmesidir. Özellikle toplumsal hayata bakıldığında eşit fırsatlara sahip olamayan kadınlar, iş hayatında da terfi eşitsizliği, ücret farklılıkları, mobbing ve taciz gibi cinsiyet ayrımcılığına yönelik davranışlara maruz kalmaktadır. Bu da bireysel olarak öz değer, öz yeterlilik, öz saygı, özgüven eksikliği gibi olumsuz etkiler yaratmakta, örgütsel düzeyde ise işten ayrılma, motivasyon eksikliği, performans düşüklüğü, örgütsel bağlılıkta azalma, işten ayrılma gibi etkileri ortaya çıkmaktadır. Bu çalışmanın amacı, cinsiyet ayrımcılığının örgütsel sonuçlar üzerindeki etkilerini ortaya çıkarmaktır. İstanbul ilinde faaliyet gösteren tekstil firmalarında çalışan 465 mavi yakalı çalışmaya dahil edilmiş, anket yoluyla elde edilen verilerin analizi, SPSS 25.0 programı kullanılarak regresyon analizi ile yapılmıştır. Cinsiyet ayrımcılığının, örgütsel sonuçlara ve alt boyutlar; adaletsizlik algısı, sinizm algısı ve memnuniyetsizlik algısına etkisinin demografik özelliklere göre farklılıklar gösterdiği görülmüş, cinsiyet ayrımcılığına maruz kalan çalışanların sinizm ve memnuniyetsizlik algılarının arttığı, adalet algılarının azaldığı tespit edilmiştir. Ayrıca, cinsiyet ayrımcılığının kariyer gelişimi üzerinde engelleyici bir etkiye sahip olduğu belirlenmiştir. Cinsiyet eşitliğine odaklanan politika ve uygulamaların, iş hayatında daha sağlıklı ve sürdürülebilir bir çalışma ortamı oluşturulmasına önemli katkılar sağlayabileceği değerlendirilmiş, iş dünyasına ve akademisyenlere öneriler sunulmuştur. Gender discrimination is the display of unequal and unfair behaviors among individuals based on gender differences. Especially when looking at social life, women who do not have equal opportunities are exposed to gender discrimination behaviors such as promotion inequality, wage differences, mobbing and harassment in business life. This creates negative effects such as lack of self-worth, self-sufficiency, self-esteem and self-confidence on an individual basis, and on an organizational level, it causes effects such as leaving the job, lack of motivation, low performance, decrease in organizational commitment and leaving the job. The aim of this study is to reveal the effects of gender discrimination on organizational results. 465 blue-collar employees working in textile companies operating in Istanbul were included in the study, and the effect of gender discrimination on the organizational level was analyzed with the Regression Analysis Method using the SPSS 25.0 program. It was determined that the cynicism and dissatisfaction feelings of employees exposed to gender discrimination towards the organization increased, while their sense of justice decreased. In addition, it was determined that gender discrimination has an inhibitory effect on career development. It has been evaluated that policies and practices focusing on gender equality can make significant contributions to the creation of a healthier and more sustainable working environment in business life, and recommendations have been presented to the business world and academics.
